sobre la jornada de trabajo, el activismo sindical y las reformas pendientes en el Congreso de la Uni\u00f3n son parte de los elementos que se estima que incrementar\u00e1n los costos laborales para el pr\u00f3ximo a\u00f1o.<\/p><\/div><div class=\"jsx-1764542821 newsbody\"><div class=\"jsx-1764542821\"><div id=\"readNote\" class=\"jsx-1764542821\"><div class=\"jsx-537108098\"><p class=\"jsx-3954459878\">Varios elementos regulatorios, econ\u00f3micos y legales van a impactar\u00a0los costos laborales en 2025, por esto las \u00e1reas de\u00a0<b>Recursos Humanos<\/b>\u00a0necesitan tener un contexto integral para sustentar el presupuesto del pr\u00f3ximo a\u00f1o y tomar medidas frente al crecimiento de este rengl\u00f3n.<\/p><p class=\"jsx-3954459878\">Ante este contexto, vale la pena considerar los siguientes puntos:<\/p><h3 class=\"jsx-1282840227\">1. Aumento del salario m\u00ednimo<\/h3><p class=\"jsx-3954459878\">Los\u00a0incrementos del salario m\u00ednimo\u00a0continuar\u00e1n su tendencia de crecimiento. Traemos un ritmo de aumentos que inici\u00f3 con la 4T y que se anticipa que se va a mantener en el pr\u00f3ximo gobierno.<\/p><p class=\"jsx-3954459878\">Adicionalmente a lo que esto conlleva en el costo laboral, hay que considerar que m\u00e1s del\u00a0<b>50% de las empresas<\/b>\u00a0sintieron el efecto de este aumento en por lo menos un tabulador o m\u00e1s en sus estructuras salariales.<\/p><p class=\"jsx-3954459878\">Que significa esto, que el promedio total de salario subir\u00e1 m\u00e1s all\u00e1 de la inflaci\u00f3n, pues el impacto no s\u00f3lo ser\u00e1 en los salarios de ingreso, sino que va a influir en los niveles m\u00e1s especializados de operadores, y en algunos casos incluso en posiciones de liderazgo a nivel de mandos medios.<\/p><h3 class=\"jsx-1282840227\">2. \u00a0Desarrollo de talento interno<\/h3><p class=\"jsx-3954459878\">La\u00a0<b>reducci\u00f3n de la brecha en los tabuladores<\/b>\u00a0de ingreso y los especializados obligar\u00e1 a las empresas a invertir en el desarrollo de expertos t\u00e9cnicos.<\/p><p class=\"jsx-3954459878\">El efecto mencionado en el punto anterior, ha generado que las brechas qu\u00e9 diferenciaban el salario del trabajador m\u00e1s antiguo o experto est\u00e9n desapareciendo, por ello, las empresas deben considerar mecanismos de incentivo a esta poblaci\u00f3n clave, as\u00ed como esquemas de desarrollo, ya que la\u00a0<b>competencia por el talento<\/b>\u00a0ser\u00e1 mucho mayor y con salarios m\u00e1s altos.<\/p><p class=\"jsx-3954459878\">Es importante considerar que, de acuerdo con los estudios de mercado, cerca del\u00a0<b>40% de los trabajadores operativos<\/b>\u00a0se encuentran en los tabuladores superiores por lo que el impacto en el costo laboral ser\u00e1 significativo.<\/p><h3 class=\"jsx-1282840227\">3. La escasez de talento se acrecentar\u00e1<\/h3><p class=\"jsx-3954459878\">El d\u00e9ficit de personal especializado obligar\u00e1 a las empresas a tener\u00a0<b>mejores esquemas de retenci\u00f3n<\/b>\u00a0y desarrollo interno.<\/p><p class=\"jsx-3954459878\">El nivel de crecimiento industrial por cuenta de la inversi\u00f3n extranjera directa est\u00e1 representando un gran desaf\u00edo dada la al<b>ta demanda de trabajadores<\/b>, sumado a la necesidad de mejores perfiles que permitan a las empresas implementar nuevas tecnolog\u00edas y esquemas m\u00e1s productivos.<\/p><p class=\"jsx-3954459878\">En M\u00e9xico, de acuerdo con las cifras de un reciente estudio de Manpower, las empresas reportan que en\u00a0<b>el 68% de las posiciones<\/b>\u00a0hay una alta dificultad de acceder a candidatos con conocimientos y habilidades necesarias para un desempe\u00f1o competitivo.<\/p><p class=\"jsx-3954459878\">Por otro lado, el flujo de gra<b>duados en carreras t\u00e9cnicas\u00a0<\/b>no alcanza a cubrir las necesidades en las \u00e1reas de tecnolog\u00eda y operaciones por lo que los esquemas de desarrollo interno y la planeaci\u00f3n de la fuerza de trabajo ser\u00e1n temas clave en la agenda de Recursos Humanos.<\/p><h3 class=\"jsx-1282840227\">4. Regulaci\u00f3n de la jornada laboral<\/h3><p class=\"jsx-3954459878\">Las nuevas regulaciones de\u00a0<b>respeto de la jornada laboral<\/b>\u00a0impactar\u00e1n el dise\u00f1o de horarios.<\/p><p class=\"jsx-3954459878\">El pasado 7 de junio, se public\u00f3 en el Diario Oficial de la Federaci\u00f3n una reforma a la Ley General para Prevenir, Sancionar y Erradicar los Delitos en Materia de Trata de Personas. Esta incluye el establecimiento de sanciones penales cuando\u00a0las jornadas laborales exceden los l\u00edmites legales\u00a0de 48 horas semanales y las horas extras, que no pueden superar tres horas diarias y nueve horas por semana.<\/p><p class=\"jsx-3954459878\">Este tratamiento de las jornadas extensas como delito implica que el castigo puede ir hasta los 12 a\u00f1os de prisi\u00f3n y multas de hasta 70,000 d\u00eda. Por lo que en los casos donde las empresas contaban con jornadas superiores o con tiempos extraordinarios que eran parte de la jornada, se ver\u00e1n en\u00a0<b>la obligaci\u00f3n de ajustarse<\/b>\u00a0y seguramente ampliar sus plantillas impactando tambi\u00e9n sus costos laborales de forma importante.<\/p><h3 class=\"jsx-1282840227\">5. Reformas para aumentar prestaciones<\/h3><p class=\"jsx-3954459878\">Las\u00a0regulaciones pendientes en el Congreso\u00a0apuntan a incrementar prestaciones y beneficios. El incremento a las vacaciones, el permiso de paternidad, la ley silla, la reforma en las pensiones, entre otros, son elementos a considerar en la proyecci\u00f3n tanto del costo como de sus impactos en los pasivos laborales.<\/p><p class=\"jsx-3954459878\">Tanto los cambios ya aprobados en la legislaci\u00f3n como las pol\u00edticas laborales del gobierno en su nuevo per\u00edodo traen consigo importantes cambios en sus\u00a0<b>proyecciones financieras<\/b>\u00a0para las empresas.<\/p><p class=\"jsx-3954459878\">Para el pr\u00f3ximo a\u00f1o, las empresas tendr\u00e1n que prever tambi\u00e9n los\u00a0<b>impactos de los posibles cambios\u00a0<\/b>en el aguinaldo, la jornada, la contrataci\u00f3n de adultos mayores y la prima vacacional como aspectos que est\u00e1n siendo revisados en las comisiones laborales y que podr\u00edan cursar el proceso de aprobaci\u00f3n en las c\u00e1maras del Congreso de la Uni\u00f3n.<\/p><h3 class=\"jsx-1282840227\">6. Activismo sindical<\/h3><p class=\"jsx-3954459878\">La\u00a0<b>presi\u00f3n de los sindicatos<\/b>, dada la democratizaci\u00f3n laboral y la participaci\u00f3n de los trabajadores, est\u00e1 impactando de forma significativa la mejora de beneficios. A todo el contexto anterior se suma el efecto que la reforma laboral est\u00e1 teniendo en lo colectivo. Surgimiento de nuevos sindicatos, consultas de contratos colectivos y mayor conflictividad son parte del panorama laboral actual.<\/p><p class=\"jsx-3954459878\">Adem\u00e1s, la inflaci\u00f3n ya no es un referente en\u00a0<b>las revisiones salariales<\/b>, que en 2024 han alcanzado promedios entre 8 y 9%, y en sectores clave para el T-MEC, a promedios de entre 9.5 y 9.9%.<\/p><p class=\"jsx-3954459878\">Una de las tendencias de inter\u00e9s tiene que ver con que cada vez el incremento en los CCT est\u00e1 orientado en el salario con menor impacto en los beneficios, buscando\u00a0<b>cifras m\u00e1s atractivas<\/b>\u00a0como argumento de venta para la consulta con el voto personal, libre, secreto y directo de los trabajadores.<\/p><h3 class=\"jsx-1282840227\">7. Desarrollo del liderazgo<\/h3><p class=\"jsx-3954459878\">Los nuevos retos sociales y sindicales obligan a las empresas a realizar una inversi\u00f3n sin precedentes en el desarrollo de sus l\u00edderes. Usualmente, las organizaciones destinan alg\u00fan presupuesto para la\u00a0<b>formaci\u00f3n en liderazgo,\u00a0<\/b>sin embargo, el 2025 ser\u00e1 un a\u00f1o donde \u00e9ste ser\u00e1 un tema prioritario. M\u00e1s que nunca, el liderazgo se ha convertido en la ventaja competitiva real, y probablemente la palanca m\u00e1s importante<b>\u00a0<\/b>para la sustentabilidad del negocio.<\/p><p class=\"jsx-3954459878\">El pr\u00f3ximo a\u00f1o, el reto de gestionar m\u00faltiples generaciones, consolidar la cultura laboral en un entorno de alta presi\u00f3n social con discurso populista, el crecimiento del sindicalismo independiente con banderas m\u00e1s fuertes y la presi\u00f3n por la mitigaci\u00f3n del riesgo psicosocial ser\u00e1n protagonistas de los entornos laborales, lo que implicar\u00e1\u00a0<b>un liderazgo m\u00e1s conectado<\/b>\u00a0con las personas, humanista m\u00e1s no paternalista, capaz de inspirar con el prop\u00f3sito y con capacidad para prevenir la crisis.<\/p><h3 class=\"jsx-1282840227\">8. El rol de la Inteligencia Artificial (IA)<\/h3><p class=\"jsx-3954459878\">La necesidad de competir de forma m\u00e1s efectiva implicar\u00e1\u00a0<b>altas inversiones en IA<\/b>\u00a0en los procesos humanos. El 2025 ser\u00e1 el a\u00f1o de la productividad con enfoque humano, aprovechando las ventajas que ofrece la tecnolog\u00eda para impulsar los resultados en combinaci\u00f3n con la mejora de los sistemas de trabajo.<\/p><p class=\"jsx-3954459878\">Como se puede anticipar, el 2025 ser\u00e1 un a\u00f1o de muchos retos, no s\u00f3lo por la consolidaci\u00f3n en el poder del partido de gobierno, sino por la tendencia que estamos viviendo en las regulaciones laborales.<\/p><p class=\"jsx-3954459878\">Por esto, la\u00a0<b>planeaci\u00f3n estrat\u00e9gica de Recursos Humanos<\/b>\u00a0deber\u00e1 considerar un an\u00e1lisis general cuidadoso del entorno y sus implicaciones para la organizaci\u00f3n, pero tambi\u00e9n en lo particular, pues todos estos elementos inciden directamente en las \u00e1reas de Capital Humano, las cuales deben evolucionar con procesos mucho m\u00e1s \u00e1giles y digitales, sistemas de comunicaci\u00f3n potentes y monitoreo de riesgos internos y externos que permitan desarrollar planes de prevenci\u00f3n y manejo de crisis efectivos.<\/p><p class=\"jsx-3954459878\">En otras palabras,\u00a0<b>el 2025 ser\u00e1 el mejor a\u00f1o<\/b>\u00a0para ser parte del \u00e1rea de Capital Humano, pues traer\u00e1 experiencias y aprendizajes sin
